Abstract

Changes in the work environment of higher education institutions require organizations to attend to employees’ psychological needs, particularly factors that can improve job satisfaction. Compassionate leadership and emotional intelligence are two important factors in shaping positive work experiences through interpersonal relationships and employees’ emotional support. This study aims to analyze the effect of compassionate leadership on job satisfaction and examine the role of emotional intelligence in explaining the relationship between these variables in higher education institutions. This study employed a quantitative approach using the Structural Equation Modeling–Partial Least Squares (SEM-PLS) method with SmartPLS 4.0. The research sample consisted of 55 permanent employees of Politeknik Ilmu Pelayaran Makassar selected using a saturated sampling technique. Data were collected through questionnaires using a Likert scale. The results indicate that: (1) compassionate leadership has a positive effect on job satisfaction; (2) emotional intelligence has a positive effect on compassionate leadership; (3) emotional intelligence does not have a direct effect on job satisfaction; and (4) compassionate leadership can mediate the relationship between emotional intelligence and job satisfaction. This study suggests that developing empathetic leadership and employees’ emotional capabilities are important factors in improving job satisfaction in higher education institutions.
