Glass Ceiling dan Career Advancement Perempuan di Industri Manufaktur Indonesia: Peran Mediasi Psychological Safety

Employing a quantitative explanatory design, this study investigates the impact of the Glass Ceiling on women's Career Advancement within the manufacturing sectors of Batam and Pemalang, while evaluating Psychological Safety as a potential mediator. Participants were selected via purposive sampling, targeting female workers with at least one year of tenure in roles that offer growth prospects. Data gathered through a five-point Likert scale questionnaire were processed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The empirical analysis reveals that while the Glass Ceiling significantly hinders Career Advancement, its influence on Psychological Safety is negligible. Conversely, Psychological Safety exerts a strong positive influence on Career Advancement, yet it fails to function as a mediating bridge between the Glass Ceiling and career growth. These results underscore that systemic obstacles linked to the Glass Ceiling persist as the primary impediment to female career progression. Consequently, although cultivating a psychologically secure workplace is beneficial for professional development, mitigating structural inequality remains imperative for promoting gender equity in organizational advancement.
