The Role of Resilience as a Moderator of the Effect of Work-Related Stress on Psychological Well-Being, Mediated by Work-Life Balance

Abstract

This study examines the effect of work stress on the psychological well-being of medical personnel, with work-life balance as a mediating variable and resilience as a moderating variable. The study was motivated by the high work demands experienced by medical personnel, which may reduce psychological well-being. A quantitative explanatory design was employed. The sample consisted of 133 medical personnel at Primaya Hospital Pangkalpinang selected through proportional probability sampling. Data were collected using questionnaires and analyzed using PLS-SEM with SmartPLS 4. The results indicate that work stress has a significant negative effect on both psychological well-being and work-life balance. Work-life balance has a significant positive effect on psychological well-being and mediates the relationship between work stress and psychological well-being. Although resilience has a significant positive effect on psychological well-being, it does not moderate the relationship between work stress and psychological well-being. These findings suggest that resilience functions as a direct psychological resource rather than as a buffering factor against work stress. The study implies that improving the psychological well-being of medical personnel should focus on reducing work stress, strengthening work-life balance, and enhancing resilience as a psychological resource.
